Title: Trust as the Bridge: A Multilevel Study of Algorithmic Fairness and Team Performance

Abstract: Algorithmic fairness is critical for organizations, especially in evaluating employees and determining job outcomes. Managers prioritize operational efficiency and fairness in autonomous workforce management systems (AWMS), while employees experience both appreciation for AWMS capabilities and concerns about ethical implications, particularly fairness. Trust in AWMS hinges on addressing key ethical concerns like fairness. Despite calls for multilevel analysis, research connecting algorithmic justice, trust, job satisfaction, and team performance remains limited. This study, based on 573 employees from 126 teams in Indian IT companies, examines these relationships. This research highlights the importance of fairness and trust in enhancing team outcomes through AWMS.
